For New Managers – Never Let Them See You Sweat!

Your new team is paying attention to everything you do; from what you wear, what you say, and how you say it. You face the double edge sword of showing confidence and never letting them see you sweat as you find your way to learning your new role.

Over Communicate: Not only will gain you respect as an open and approachable leader, but over communicating is a sure fire way to eliminate staff anxiety and speculation. So how can you quickly lead your new team to trust you and feel comfortable about the changes they are experiencing?  Call a meeting in the first week!

  • Agenda Item #1 – Be human: As a leader you need to demonstrate strength but you’re still human and showing that to your staff will get you farther than trying to show that you know everything.
  • Invite your team: Through the appropriate internal channels, clearly state the objective as a chance for everyone to get to know you. Ask staff to confidentially submit 3 to 5 questions they have about you prior to the meeting.
  • The Meeting: Spend 5 minutes discussing career/experience background, family information, hobbies. Make it light.
  • Answer the questions: Spend 30 minutes answering the submitted questions. Prepare your answers in advance and be succinct. Start with the low lying fruit first and be sure to answer the question.
  • Your time to shine: Explain your preferred means of communication, open door policy, walk and talk around the office… Talk about your worse and best team experience as a way to get everyone on the same page of the behaviors you encourage. Lastly, showcase your values by explaining how you define success for yourself and what’s behind each of your decisions. Remember, this is your chance to connect with people. Avoid droning on and on.
  • Take swift action: Don’t hesitate to enforce any suggestion which solves a business problem or has a quick or dramatic impact. Demonstrate that you are a leader capable of getting things done.
  • Focus on the big picture: Your team wants to see you succeed. Don’t allow one or two people to dominate your meeting. Acknowledge what is said, write it down, and ask how we can work together to resolve. If necessary, suggest the topic be discussed at a more appropriate time.

You’ve taken an important first step in demonstrating your leadership by building goodwill with your team and showing you are capable of listening, learning, and connecting. Continue to build on the team momentum you’ve set into place by following up on what was agreed to and discussed during your meeting.

Increase Profits Through Appreciation

Did you know that Employee Appreciation Day was March 4th? Were you ready? Did you do someone nice for an employee? Buy lunch or hand out gifts cards?

Considering how hard we work, is it really enough to appreciate your employees only once or twice a year?  A regular thank you could generate a greater return, costing only time and words.

Expecting quality work, without an occasional thank you, is one of the biggest mistakes business owners can make when managing their employees; especially when it comes to retaining top performers. Three ways a simple thank you can affect profits:

  1. Cut the cost of turnover.  They can exceed one to two times the position’s annual salary.  Your office manager that makes $40,000 per year could cut $80,000 from your bottom line when you consider hiring a replacement, training and lost productivity, to name a few.  The occasional thank you may save the hassle and expense.
  2. General productivity may increase.  More people will want to work for you. Want to expand? There is high quality talent working for your competitor. What better way to lure them away than by having a reputation for being an appreciative employer?
  3. Individual productivity may increase.  Your top performers may not consider the grass is greener so much, if they always feel appreciated.

An annual Employee Appreciation Day is a great reminder to thank those who contribute some much to the success of your business.  But one day won’t consistently increase productivity or cut your turnover costs.  Develop and promote an appreciative culture, so your company and profits are always moving forward.

PEO for HR Support and Peace of Mind

Doctor Z.  Poor Doctor Z.  Three months later he still has mass anxiety about another wage and hour investigation. Last time the end result was more than $30,000 in back wages, back taxes and fines.

How?  It only takes one unhappy current or ex-employee to start an investigation, and the results are usually unfavorable.  Doctor Z really believed he was doing the right thing. After all, if you do the right thing, your business should run well, right?  Not if you consider what state and federal laws require of even the smallest businesses. In Doctor Z’s case, it was a medical practice with around 20 employees.

Where did Doctor Z go wrong?  In the words of Thomas Edison, “Vision without execution is hallucination.”  Where is the hallucination in the small business world? Lack of understanding when it comes to employment laws.  Federal laws, such as the Fair Labor Standards Act, and state specific wage and hours laws (meals, breaks, deductions, final paycheck, etc.) will trip those who lack understanding right into a complaint and possible fines.

Doctor Z had no one in a trained administrative role to tell him that some employees were actually non-exempt and due overtime.  Doctor Z had no working knowledge of what constitutes hours worked and when deductions from pay are permitted. He also didn’t know that you can’t hold a final paycheck for failure to return property.  Result?  The last employee he had good cause to terminate wanted to get even.  But she was within her right to do so.

Doctor Z had been paying her an average “market rate” salary, but working her 50 to 60 hours per week, without overtime.  Her position did not qualify her to be exempt from overtime under the Fair Labor Standards Act.  She was not a supervisor, not an executive, nor did she have any type of high level authority with the company.  When her performance deteriorated, Doctor Z felt there was good reason to terminate her and move on.  The employee was upset.  But, there was something else Doctor Z did not know…

Even though Doctor Z was not requiring any employee to keep time sheets (he was just running all as salary, regular each pay period), this employee was tracking her time.  With what?  The Department of Labor’s handy timekeeping application on her smartphone.  She had the proof to show she was due back wages. Doctor Z didn’t have any records of his own to defend himself.  Doctor Z also had no defense for taking an unauthorized deduction from her pay when she was blamed for damaging a printer.  He also had no defense for holding her last paycheck until she returned company keys.

Too many red flags for the wage and hour department to overlook.  They interviewed former co-workers and found there were others, beyond the person who complained, that were non-exempt and also due back wages for overtime worked.  Remember that $30,000?  That represents two to three years in back pay, plus applicable payroll taxes and fines.

What steps can a business owner reasonably take to make sure this does not happen? Surely, they don’t need a full time, and expensive, HR manager.  The bottom line is that there is no easy crash course for a business owner to learn all of this.  So what’s the best option for future peace of mind?  Consider outsourcing to a professional employer organization (PEO).

What is that? A one-stop full employee administration service. Every time you run payroll, you are charged a fee that covers human resource management basics.
